PA Society of Association Executives

Barry Dornfeld present “The Moment You Can’t Ignore: Using Culture to Drive Strategic Change” at the PASAE Educational Summit and Expo.

Most organizations encounter moments they cannot ignore—events, actions, or comments that stop people in their tracks and make it blindingly clear that the organization is somehow stuck and unable to move forward. These moments expose the ways in which an organization’s culture—or “the way we do things around here”—conflict with new competitive demands, and reveal underlying conflicts as well as hidden assets that can help turn what may look like big trouble into a great future.

In this presentation, Barry provides insights about how to confront the clash of old and new so that people and the businesses they are part of can successfully meet the challenges of today and tomorrow. Dr. Dornfeld describes how learning leaders can use their company’s cultural strengths to renew their business and meet the demands of the new business environment.

The interactive session introduces a concrete definition and examples of ‘organizational culture,’ and concrete case examples of how working with culture can be a powerful tool in meeting the challenges facing businesses across all sectors and to illustrate concepts about culture and change.

Organizational culture has been written about so much the term has lost meaning to the point that a recent posting on a business networking site suggested that it not be talked about at all anymore! Mal O’Connor and Barry Dornfeld’s in their book “The Moment You Can’t Ignore; When Big Trouble Leads to a Great Future.” provide not only a framework for understanding culture, they describe compelling reasons for a new way of investigating organizational events that create noise. After all, If it is the responsibility of leaders to be the emotional center of an organization then it begins with a sense of what makes them unsafe to begin with such as power structures, gender issues, authority and other dynamics of the ways decisions are made. O’Connor and Dornfeld describe using an anthropological approach of “participant observation” where even a single incident can reveal the major obstacles hindering an organizations ability to make change.

In this era, particularly in the complex world of healthcare (they use examples from other types of organizations as well) where change and ability to advance measured performance on quality, the patient experience and financial metrics are at a critical crossroads, many approaches are being prescribed to “fix” healthcare and “retool” the work force. These terms imply that those delivering care are to blame regarding what’s wrong. The book reveals how answers to the future of an organization are lying within it. By engaging in energy producing efforts that result when critical stakeholders create change ideas or “found pilots” as they are referred to, are revealed.

Anyone using approaches such as appreciative inquiry, idea management, process improvement methodologies or integrative/holistic approaches to leadership (such as the use of mindfulness) will find this book concretely makes the case for creating the opportunity for leveraging the internal motivators of individuals who work for them. The authors describe how organizations can become “superconductors of change” a new term that should make us all pay attention.

O’Connor and Dornfeld’s book provides a treatment of the topic of culture that is head and shoulders above the norm in the organizational behavior literature — at once both more nuanced and also more clear, presented in a way that is intimately integrated with organizational and business dynamics and real stories. The whole notion of culture is more often presented as an isolated and slightly mystifying “afterthought”. The accessible and smart writing is very helpful to the consulting practitioner — and presumably to leaders — and the book is a very interesting read. It really opens the black box of the consulting relationship with candor and generosity. Kudos to you both and to your good editors!

Mal O’Connor responds to the Wall Street Journal’s recent article, “What Banks Are Doing to Improve Their Culture.”

Banks face an unignorable moment. It’s great that culture is all the buzz, but surveys and monitoring communication won’t be enough to build an ethical culture. Culture shows up every time bankers use their judgment to make decisions – decisions based on agreements embedded over time about how to succeed. The stronger the history of success, the more difficult to change company culture.

Changing banking culture means changing everyday behavior under tremendous pressure not to. Pressure comes from the top. Adjusting it can’t be delegated to others. Committed leaders – boards and executives themselves – need to invest the time to make explicit the often unspoken, but well understood, agreements about how judgments are made, and to face the risk that comes with changing them.
